Leadership Development Program in the Pharmaceutical Sector

Context & Objectives:

The client, a major player in the Pharmaceutical Sector, aimed to enhance the leadership capabilities of its senior management team. With 42 senior leaders participating, the objectives were to develop coaching skills, improve team management, and enhance performance conversations and feedback mechanisms. The goal was to boost overall leadership effectiveness, drive team performance, and ensure strategic alignment across the organization.



1/ Group Training - "Manager Coaching Program"

Format & Duration:

The program consisted of group learning, facilitated by experienced ICF Coach Trainers and Group Coaches. This group training was conducted before the initiation of one-on-one leadership coaching.

The training was content-driven, utilizing a group coaching methodology to enhance skill acquisition, and promote awareness and behavioral shifts among the participants. The focus areas included leading with coaching skills, managing teams effectively, conducting performance conversations, and providing efficient feedback.


2/ One-on-One Leadership Coaching

Format & Duration:

Each senior leader participated in six personalized one-hour online coaching sessions over six months on CoachBase digital coaching platform. The sessions were tailored to individual needs and conducted by a diverse group of senior coaches, experienced in coaching similar levels of seniority in multinational settings.  

The coaching was flexible and non-directive, personalized to each manager while effectively covering the coaching topics mentioned in the group training. The primary aim was to consolidate the learning from group training, ensure its practical application in daily work, and address any individual challenges faced by the leaders.



Enhanced Leadership Skills:

The program led to significant improvements in the leadership skills of the participating senior leaders. They reported increased proficiency in coaching their teams, managing team dynamics, conducting effective performance conversations, and providing constructive feedback.

Improved Team Performance:

As a result of the enhanced leadership capabilities, there was a notable improvement in team performance. Teams became more cohesive, motivated, and productive, contributing to better organizational outcomes.

Effective Application of Learning:

The combination of group training and individual coaching ensured that the senior leaders not only acquired new skills but also applied them effectively in their roles. The follow-up coaching sessions reinforced the learning and provided ongoing support for addressing specific challenges.

Sustainable Behavioral Change:

The structured approach of the program facilitated sustained behavioral changes among the leaders. They developed a coaching mindset, which translated into improved team management and better overall leadership within the organization.


The Leadership Development Program successfully met its objectives, delivering tangible benefits in terms of leadership effectiveness and team performance.
